IntroductionHotel IndustryHiring GuideThe worldwide economic recovery has put people onthe move again, which means they need a place to stay. The effect of the rebound has been felt strongly in the hotelindustry which has come out of the doldrums to take its placeamong the fastest-growing sectors of the world economy. With strong growth predicted in vacation and business travelas well as a resurgence in demand from group travellers inthe United States and elsewhere, the outlook is for sustainedgrowth. The sector currently offers variety and strongwages for job seekers at all levels of experience. Hotel pay inthe US jumped by 3.4 percent from 2014 according the USDepartment of Labor.A Workable Guide: Hiring for Hotels - Page 6

But important questions remain for those in charge of hiringfor hotels: What can employers do to harness current trendsand to create long-term possibilities for employees? As aprofessional involved in the hiring of hotel employees, whatshould you be aware of?Room Numbers A new job is added in the hospitality sectorevery 2.5 seconds US hotel occupancy was 64% in 2014 1996 the last time the American hotel industryhit this level The hospitality industry to grow at a rate 23%faster than the rest of the global economy 8 percent of all jobs in the United States are inhospitalityA Workable Guide: Hiring for Hotels - Page 7

Hiring headachesAmid the hiring boom, what’s often overlooked is the fact thatturnover is higher in the hotel industry than in almost anyother. As transient as hotel guests may seem, hotel employeescan be more so. More than half of hotel staff have quit theirjob in the last 12 months to take up a better offer.Hiring can be a challenge, even in an industry that appearssolid from the surface statistics. In fact, a Global CEO Surveyfound that nearly one-third of industry leaders felt unable topursue a market opportunity because of talent constraints. Asimilar proportion of those surveyed felt unable to innovateeffectively, and one-in-five claimed they would be unable toachieve growth forecasts. What gives? According to Angela Rose, from the leadingindustry job board, HCareers.com, the top three hiringchallenges facing the hotel industry include:A Workable Guide: Hiring for Hotels - Page 8

1. Continuing Economic UncertaintyThe economy has rebounded, right?Yes, there have been positive changesto the economy but we’re still seeingcaution from Americans as to how and wheremoney is spent. Likewise, a focus on salaries andjob security remain top concerns. At the same time, hiring managers are reluctant to spend more thannecessary because of the uncertainties that still lieahead.2. High Turnover RatesWhile exact figures vary from onestudy to another, turnover in thehotel industry is known to be high.Turnover rates fluctuate in otherindustries but hotels lose up to half their employeesevery year. The reason for this turnover cannot bepinpointed, but theories include: entry level jobs thatA Workable Guide: Hiring for Hotels - Page 9

require little experience tend to experience higherturnover rates, a lack of commitment and loyalty toemployers, the seasonal nature of the industry andother hypotheses.3. Talent Searches Prove More Difficult ThanEver BeforeUnderstanding where to find talentthat will stay put requires extraeffort, and often, extra funding. Foremployers looking to fill positionsquickly based on need, finding solid talent thatwill contribute to the success of a chain – or anindividual hotel – and are actively searching for newpositions can be a challenge.A Workable Guide: Hiring for Hotels - Page 10

Top 10 JobsHiring managers must be able to fill a variety of roles withinthe hotel industry, ranging from positions in managementdown to first-time jobs. Here’s the top 10 (with average USsalary):1 Hotel General Manager – 149,4562 Hotel Clerk – 19,7103 Bellhop – 15,9954 Meeting and Convention Planner – 60,2455 Concierge – 16,2626 Maitre d’ - 45,0007 Executive Chef – 46,2068 Reservation Ticket Agent – 27,7509 Maids and Housekeeping Cleaner – 20,12410 Gaming Dealer – 14,340A Workable Guide: Hiring for Hotels - Page 11

While many of these positions are entry level, suited forindividuals with little to no experience, others requireextensive management experience and higher levels ofeducation. This means that, across the board, clear jobdescriptions, detailed background checks and highlydeveloped training programs are essential to the success of ahotel’s hiring process.Talent shortfallBusiness as usual in the hotel sector, combined with theanticipated talent shortfall is set to cost millions of potentialjobs in global travel and tourism over the next decade. Inreal terms this would mean 14m fewer jobs created at acost of 610bn to the world economy, according to OxfordEconomics.“There’s a chronicshortage of “the rightpeople in the right placewith the right skills tomeet the growth oftravel and tourism overthe next 10 years.”The answer will haveto come in the form ofproactive hiring tacticsfrom managers withinthe industry. The study examinedthe industry in 46different countries thatA Workable Guide: Hiring for Hotels - Page 12

account for 80% of travel and tourism employment globally. What it found was a chronic shortage of “the right peoplein the right place with the right skills to meet the growth oftravel and tourism over the next 10 years.”Put simply, while the industry is predicted to grow if a focuson retaining and developing talent doesn’t grow with it, theentire sector is at risk.“When I speak to the leaders of the world’stravel and tourism companies, it is clearthat the biggest challenge to their growthplans is the supply and retention of talentacross all levels of their businesses,” saidDavid Scowsill, CEO of the World Traveland Tourism Council. The findings illustrate the struggles facing hiring managersin the hotel industry on a daily basis. However, there is hopeand potential. Those responsible for hiring to must start toadopt the methods that have already seen success in theindustry.A Workable Guide: Hiring for Hotels - Page 13

The Marriott wayWhile turnover is high across the hotel industry, one globalleader has seen great success. Known around the world forreliable hotel accommodation, Marriott has also becomeknown as a leading example of what’s right about the hotelindustry as a whole.Though the sector sees an average employment term of twoto three years, the average length of tenure for Marriottmanagers is 25 years, and more than 10,600 employees havebeen there for over 20 years. Since its creation 18 years ago,the company has topped Fortune’s “Best Companies to WorkFor” list each year.“Treat youremployees as wellas you want them totreat your guests”How has it accomplished this?Much of it is down to theapproach the group describesas “take care of the associates, the associates will take care of the guests and the guests willcome back again and again.”Far too often the hotel industry focuses on the guests, ratherthan what drives the guests’ experiences – the employees. This is why solid hiring and training practices are essentialto success in the industry. The Marriott uses the followingA Workable Guide: Hiring for Hotels - Page 14

Annual Awards of Excellence – Oscar-style – thatrecognizes employees around the world in fourcategories. Opportunities for growth. Many of the company’stop executives started as housekeepers andbellhops and were given chances to advance.strategies to encourage employee satisfaction and success:To succeed like Marriott has, the work has to start at theground level, with solid hiring practices, an honest review ofcurrent standings and a focus on the future. Hiring managersin the hotel industry looking to make a change and seetangible success should implement sound practices andtactics to get there.A Workable Guide: Hiring for Hotels - Page 15

Chapter 2Hotels InterviewQuestionsHow to conduct an interviewGo beyond stock questions and get to the heart of thematter. Finding your five star hire is easy with purposefulconversations that reveal meaningful information. Your goalis to get a glimpse of how well your candidates know yourindustry, how eloquently they speak about their experience, and what they learned from it.Hotel and Hospitality questionsProvide an example of a difficult guest complaint and askcandidates how they would handle it. Good candidatesare likely to look into hotel policies and put themselves intheir customers’ shoes. Pay special attention to the reasoningbehind their problem-solving.A Workable Guide: Hiring for Hotels - Page 38

Ask candidates to describe the typical guest at theirprevious hotel. Which guests do they enjoy working with?Which guests do they struggle with? Here, you’re trying tosee how well they understand their customers and theirneeds.Ask candidates to talk about a task that is often poorlyexecuted in hotels, and how they think hotels could improveupon that task. This question is an opportunity for them todemonstrate how well the know the industry and the tools ofthe trade.Ask candidates to talk about a clever or effective processat their previous hotel that they’d like to carry over to yourhotel. Their answers will show you how much they care abouttheir work and how much they think about the workthat they do.General but essential questionsTime to get personal. Here, you’re working towards a solidgrasp of your candidates’ ambitions and motivations forgetting the job. In this light, the questions they ask will befar more important than the questions that you ask. This is agreat opportunity to clarify any doubts or misunderstandingsthey have about the position.A Workable Guide: Hiring for Hotels - Page 39

Ask candidates to describe their responsibilities at theirprevious job and to describe the team they worked with.Ideally, they’re able to clearly and concisely articulate theirwork within the context of their team and organization.Ask candidates what their co-workers would say aboutthem. Combined with information from their referencechecks, this question will show you how well they workwith others and how well they will integrate into yourorganization. Here’s a useful list of legal alternative stions-111507What not to ask in an interviewDon’t be that guy. Don’t ask questions that are offensive, discriminatory, potentially litigious, and downright illegal.Employers are prohibited from asking questions that requestpersonal information that is protected by law. To keep it legal, avoid the following topics:A Workable Guide: Hiring for Hotels - Page 40

Touchy TopicsAgeChildrenDisabilityMarital StatusNationalityRaceReligionSexual OrientationMore information on prohibited employmentpractices can be found here:www.eeoc.gov/laws/practicesA Workable Guide: Hiring for Hotels - Page 41

If you’re tempted to ask a question about these matters, think twice. For logistical purposes, you need to know ifyour candidate is legally permitted to work in this country, not what country they’re from. You need to know if yourcandidate is available to travel, not if they have children. Askonly what you need to know, not what you think contains theanswer.A Workable Guide: Hiring for Hotels - Page 42
